p The high turnover rate among management trainee programs presents a significant challenge for companies in retaining young talents who have undergone rigorous recruitment and training processes. Therefore intention to stay serves as an essential measure for understanding and improving employee retention. This research aims to determine and analyze the influence of workload and work environment on intention to stay with job satisfaction as a mediating variable. This research uses an explanatory research method with a quantitative approach. Management trainees were selected as the research population and a sample of 57 respondents obtained. The statistical analysis method used is Structural Equation Modeling - Partial Least Square (SEM-PLS) processed with SmartPLS version 4. The results of this research indicate that there is a negative and significant effect of workload on intention to stay a positive and significant effect of work environment on intention to stay a negative and significant effect of workload on job satisfaction a positive and significant effect of work environment on job satisfaction and a positive and significant effect of job satisfaction on intention to stay. The analysis of indirect effects shows that job satisfaction is proven to mediate the influence between workload and work environment on intention to stay. The results of this research confirm that it is important for companies to manage workload proportionally and create a healthy work environment so that it can increase job satisfaction and ultimately encourage intention to stay. /p
